fa اثر فلات شغلی بر بی‌اعتمادی بین فردی و رفتار پنهان سازی دانش معلمان ورزش مدیریت آموزش در آموزش و پرورش managing education in education پژوهشي Research <h4 dir="RTL" style="text-align:justify; text-indent:0mm"><span style="font-size:13pt"><span style="line-height:normal"><span style="direction:rtl"><span style="unicode-bidi:embed"><span new="" roman="" style="font-family:" times=""><span lang="FA" style="font-size:10.0pt"><span b="" mitra="" style="font-family:"><span style="font-weight:normal">هدف از انجام این پژوهش مطالعه اثر فلات شغلی بر رفتار پنهان سازی دانش معلمان ورزش با نقش میانجی بی‌اعتمادی بین فردی بود. این پژوهش کاربردی بوده و با استفاده از روش تحقیق پیمایشی اجرا شد. جامعه آماری این پژوهش شامل معلمان تربیت‌بدنی استان گلستان (686 نفر) بود که 247 معلم به‌عنوان نمونه آماری انتخاب شدند.. ابزار گردآوری داده‌های پژوهش شامل پرسش‌نامه‌های فلات شغلی، بی‌اعتمادی بین فردیی و رفتار پنهان سازی دانش بود. روایی پرسش‌نامه‌ها به شیوه ظاهری و محتوایی توسط 5 متخصص مدیریت ورزشی ارزیابی و تأیید شد. برای بررسی پایایی پرسش‌نامه‌های پژوهش مطالعه‌ای مقدماتی انجام شد و مقادیر آلفای کرونباخ پرسش‌نامه‌های فلات شغلی، بی‌اعتمادی بین فردی و رفتار پنهان‌سازی دانش به ترتیب 78/0، 81/0 و 80/0 برآورد شدند که این مقادیر نشان دهنده پایا بودن ابزار مورد استفاده هستند. تحلیل داده‌های گردآوری شده به شکل توصیفی (میانگین و انحراف استاندارد) و استنباطی (مدل‌سازی معادلات ساختاری) انجام گردید. نتایج پژوهش نشان داد اثر فلات شغلی بر بی‌اعتمادی بین فردی معلمان ورزش مثبت و معنی‌دار است. بخش دیگری از نتایج نشان داد فلات شغلی اثر مثبت و معنی‌داری بر رفتار پنهان سازی دانش معلمان ورزش دارد. در نهایت، اثر مثبت و معنی‌دار فلات شغلی بر رفتار پنهان سازی دانش معلمان ورزش با نقش میانجی بی‌اعتمادی بین فردی تأیید گردید. با توجه به نتایج پژوهش می‌توان ایجاد فرهنگ همکاری و تبادل دانش در مدارس، برگزاری کارگاه‌ها و سمینارهای آموزشی، پرورش فرهنگ ارتباطات باز و ترغیب معلمان ورزش به اشتراک گذاری دانش خود با همکاران پیشنهاد می‌شود.</span></span></span></span></span></span></span></span></h4> <span style="font-size:12pt"><span style="line-height:normal"><span style="unicode-bidi:embed"><span new="" roman="" style="font-family:" times=""><span style="font-size:10.0pt">The purpose of this study was to examine the effect of career plateau on the knowledge hiding behavior of sports teachers, with interpersonal distrust serving as a mediating factor. This applied study employed a survey research method. The statistical population consisted of 686 physical education teachers in Golestan Province, from which a sample of 247 teachers was selected. Data collection instruments included the Career Plateau Questionnaire, the Interpersonal Distrust Scale, and the Knowledge Hiding Behavior Scale. The validity of the questionnaires was assessed and confirmed in terms of face and content validity by five sports management experts. A preliminary study was conducted to examine the reliability of the research questionnaires, with Cronbach&#39;s alpha values for the job plateau, interpersonal distrust, and knowledge concealment behavior questionnaires estimated at 0.78, 0.81, and 0.80, respectively, indicating the reliability of the instruments used. The analysis of the collected data was conducted using descriptive statistics (mean and standard deviation) and inferential methods (structural equation modeling). The study&#39;s results indicated that career plateau has a positive and significant effect on the interpersonal distrust among physical education teachers. Additionally, career plateau was found to have a positive and significant impact on the knowledge hiding behavior of these teachers. Furthermore, the positive and significant effect of career plateau on knowledge hiding behavior was confirmed to be mediated by interpersonal distrust.
